Every organisation is looking for the "perfect" candidate. But what does that actually mean? Without a clearly defined success profile, recruitment decisions are inevitably based on gut feel, implicit assumptions, and the preferences of individual interviewers — none of which are reliable predictors of who will actually perform well in the role.
A candidate profile (also called a success profile or job profile) is a detailed description of the characteristics that predict success in a specific role within a specific organisation. It goes beyond a list of qualifications and experience to include competencies, personality traits, values, motivations, and working style.
A well-defined candidate profile has several benefits:
Start by thoroughly understanding the role. What are the key responsibilities? What does a typical week look like? What are the most challenging aspects of the job? What does success look like after six months, one year, and three years?
Interview people who are currently excelling in the role (or similar roles). What qualities, behaviours, and working styles do they share? What distinguishes them from average performers? This gives you a data-driven foundation for your profile.
Based on your analysis, identify the five to seven competencies that are most critical for success. Prioritise — not everything can be equally important, and a profile with twenty "essential" qualities is not a useful guide.
Beyond competencies, consider what personality traits, values, and ways of working are most aligned with the team and organisation. Use validated assessment frameworks to make these criteria concrete and measurable.
A candidate profile is not a static document. Review and refine it over time as you gather data on how hired candidates perform. Over time, you build an increasingly accurate picture of what predicts success in your organisation.
Defining the perfect profile is not about finding a mythical ideal candidate — it is about being clear and deliberate about what you are looking for, and why.
